Strategic Human Resource Management for Sustainable Human Capital Development: A Bibliometric Analysis and Future Research Framework

Abstract


Strategic human resource management (SHRM) is increasingly important as organizations face digital transformation, artificial intelligence, changing skill demands, and sustainability pressures. This study maps the development of SHRM and sustainable human capital research, identifies its intellectual and conceptual structure, and formulates future research directions. A quantitative bibliometric analysis was conducted using 296 Scopus-indexed articles published between 1996 and 2026. Data were analyzed with Biblioshiny in R through performance analysis, citation analysis, collaboration mapping, co-citation analysis, keyword co-occurrence, thematic mapping, and thematic evolution. The results show an annual publication growth rate of 11.75%, with strong expansion after 2019. Human resource management and strategic management form the field’s core themes, while human capital, top management teams, decision making, and investments act as motor themes. Digital transformation, artificial intelligence, training, information management, and dynamic capability emerge as growing topics. The literature remains fragmented across digital, strategic, and human capital perspectives. The study concludes that future research should integrate digital transformation, SHRM, human capital, and dynamic capability to explain organizational performance and competitive advantage. The findings provide a structured knowledge map, a proposed conceptual framework, and practical guidance for researchers, managers, and policymakers.
